The SaaS Comp Plan Rewrite: What OTE Actually Buys You in 2026

TLDR: The median SaaS Account Executive OTE has climbed to around $195,000 in 2026, but the real story is what is happening underneath that number. Quota attainment has fallen to roughly 46 percent industry wide, ramp periods have stretched, and candidates have gotten sharper about reading the fine print on accelerators, clawbacks, and quota relief before they sign. Hiring managers still selling a flat 50/50 comp plan and a headline OTE figure are losing candidates to companies who can answer the harder questions. The plan itself has become a recruiting tool, not just a payroll line. Get it wrong and you are not just underpaying, you are telling your best candidates you have not done the work.

The Number Everyone Quotes, And Why It Is Misleading

The headline stat repeated everywhere right now is that SaaS Account Executive OTE sits around $195,000 in 2026. That median hides a wide spread. SMB AEs are landing $110,000 to $160,000 OTE, mid-market sits at $160,000 to $220,000, and enterprise reps at scaled companies are pulling $230,000 to $270,000 or more, according to Ravio's 2026 salary benchmarking data. The base to variable split has also stopped being a clean 50/50 default. Individual contributors are trending more variable heavy, while enterprise reps working nine to twelve month cycles are shifting toward 55/45 or 60/40 base weighted structures, a pattern The Bridge Group has tracked for years in its annual SaaS AE compensation research. Nobody wants to run a long enterprise cycle on half pay while pipeline is still being built.

Quota Attainment Has Cratered, And Comp Plans Have Not Caught Up

Gong's 2025 State of Revenue analysis, built from 7.1 million opportunities across 3,613 companies, found quota attainment dropped from 52 percent in 2024 to 46 percent in 2025. RepVue's Cloud Sales Index, which tracks roughly 47,000 quota carrying reps across 246 cloud and software companies, put average attainment at 42.69 percent for a recent quarter, down from a 60 to 65 percent baseline before 2022. Meanwhile quotas keep climbing. SaaStr's most recent data shows top performing reps carrying $750,000 in SMB, $1.35 million in mid-market and $2.25 million in enterprise. You cannot raise the target and leave the plan untouched and still expect the same calibre of candidate to say yes.

What Good Candidates Are Actually Negotiating On

The best AEs are not negotiating base salary anymore, they assume that number is fixed. They are negotiating the mechanics underneath it. What median attainment has been for this segment over the last four quarters. What percentage of the team hit 100 percent last year, because if it is under 50 percent the OTE number is aspirational rather than real. Where accelerators kick in, and whether the ceiling is capped below 150 percent, which is usually a sign the company does not want to pay out overperformance. What ramp pay looks like in months one through six, and whether there is a cliff. Whether there is a clawback clause on churned or refunded deals. Candidates who ask these questions are not being difficult. They are the ones who have been burned by a broken plan before and know exactly what to look for.

What This Means For Who You Should Actually Hire

A comp plan is now a filtering tool as much as a pay structure, and it filters in both directions. If the OTE headline is strong but the attainment data underneath it is weak, the candidates worth having will find that out during the interview, and the ones who do not ask are usually the ones who miss quota later. Hiring managers keep making the same mistake here, treating the comp conversation as something to get through at offer stage instead of something to lead with. The AE profile winning in this market is not the one chasing the highest headline OTE, it is the one who interviews the company on its plan as hard as the company interviews them. If your hiring manager cannot answer the questions above on the first call, expect your best candidates to self select out before an offer is even written. RevOps and sales leadership hires face the same scrutiny now too, because a founder building a comp plan from a generic template is one of the fastest ways to lose a strong VP Sales candidate before they have started.
