The First US AE Hire: Why European SaaS Companies Keep Getting It Wrong

TLDR: European SaaS companies are crossing the Atlantic faster than ever, chasing a US market where AI capital alone outpaced Europe roughly ten to one last year. Companies like Cognism, Aircall and Payhawk have all built real US operations off the back of that push. Most European founders make the same mistake with their first US hire: they either parachute a European rep in to run things remotely, or they hire a senior sales leader before there is any proof the pitch works stateside. The right first US hire is a self-sufficient, quota-carrying builder, not a manager waiting for a team that does not exist yet. Get it wrong and you can burn six figures and a year finding out your UK message does not land in Austin.

The Money Is Already Crossing the Atlantic

The most recent State of European Tech report from Atomico put it bluntly: Europe's capital gap in AI alone sits at around $14 billion raised against $146 billion in the US, even as European VC investment climbed and founder optimism hit a ten-year high. That gap is exactly why so many European SaaS companies are no longer content to dominate their home region and then wait. They are heading for the US market directly, and earlier in their growth curve than they used to.

Who's Actually Doing It

This is not a hypothetical trend piece. Cognism, the UK sales intelligence platform, used its Series B to fund a New York office as the anchor of a North America push, and now runs a full US operation out of that city. Aircall, the French cloud calling company, hires across Paris, New York, San Francisco, Madrid, London, Berlin and Sydney simultaneously. Payhawk, the Bulgarian-founded spend management platform, has built out offices from Sofia to Vilnius to New York as it chases the same market. None of these companies waited for a fully proven US playbook before making the leap. They made the leap and built the playbook from the first hire.

Where This Goes Wrong

There are two ways European founders get this wrong, and both are common enough to be a running joke inside the industry. The first is sending a strong European rep to 'run the US' remotely, still reporting into a UK or EU sales leader, still selling off a deck built for a European buyer. The second is the inverse: hiring a senior US sales leader, often a VP of Sales with a recognisable enterprise logo on their CV, before there is a single closed US deal to lead a team around. Both mistakes cost roughly the same thing, six to twelve months of runway spent discovering the pitch does not travel, with nobody actually positioned to fix it.

Compensation is where it gets expensive fastest. US enterprise AE OTE typically runs $200,000 to $400,000-plus, against a UK equivalent of roughly £130,000 to £240,000, call it $165,000 to $305,000 at current exchange rates. European founders who anchor pay to their home market lowball the one hire they can least afford to lose, and the strongest US candidates price them out before a first call happens. Using an Employer of Record to handle the compliance side has become standard practice for a first US hire, and it is genuinely the easy part. The hiring decision underneath it is where companies actually fail.

What the First US AE Actually Needs to Look Like

This is not a management hire and it is not a farmer role. The first US AE needs to be a founding-style builder: someone who can generate their own pipeline without an established SDR team, sell without a mature playbook, and close without a reference customer base in the market yet. Enterprise selling experience matters more than logo prestige, because the job is translation as much as it is quota. The best candidates have done this exact motion before, ideally for another company crossing into the US from Europe or Asia, and they report back qualitative intel on messaging, pricing and buyer objections as readily as they report pipeline numbers.

The mistake hiring managers make most often is picking between two extremes: promoting their best European rep because they trust them, or importing a big-name US AE from a company ten times their size who has never built anything from a blank page. Neither profile is wrong in the abstract, but neither is right for this specific job. What works is a builder profile with genuine US market fluency, comfortable being the only person in the room, comfortable being wrong for the first couple of months while the pitch gets rebuilt in real time. We see this exact hiring decision play out across our EMEA and North America desk regularly, and it is consistently one of the highest-leverage hires a European SaaS company makes in a given year.
